Why is it that my fleet admirals never lose many battles but end up with poor space defender and poor space attackers.Surely is should be based on actual losses rather than a skirmish when the enemy retreats with no losses.

Sadly, trait generation for Admirals is pretty much random as far as I can tell. I've seen fleets take 80% loses and get "Strong Space Defender" while rubbing out an entire empire's worth of ships in one pass gets "Poor Space Attacker." There is no real logic to it, which is sad because I remember how in "Medieval Total War" trait generation was determined almost entirely by a character's actions.

The only consistent thing I've seen is that Generals who are left on a planet (instead of spending their lives on a Troop Transport) invariably get the "Drunk" trait within a year or two.

Consistent, yes.
All my generals and admirals end up with the "Drunk" trait regardless of where they are assigned.
Sat on a base: Drunk
Sat on a planet: Drunk
Sat on a ship defending a planet: Drunk
Sat on a ship patrolling space: Drunk
Sat on a ship hunting pirates: Drunk
Sat on a ship burning worlds: Drunk

It doesn't matter what I have these guys do they always end up as drunks with only one exception.
That being characters at the homeworld who have never been assigned anywhere, who never seem to develop any traits at all (fair enough).

The whole character system seriously sucks ass. I'm seriously tempted to go back to RoTS sometimes because of how bad it is.
What seems to influence admirals and captains bad traits are enemy ships escaping (especially if they attacked your bases/planets), and taking damage. The system doesn't care if you are strongly overmatched and it was actually a heroic victory. Conversely a surefire way to get them good traits is attacking something in overwhelming force. So sending a large fleet against a mining base. Guaranteed good traits. I put hyper-deny on my escorts and frigates. Stack all your officers in a good fleet, send it to a pirate base, make sure no ships escape, profit. Just make sure you always keep them attacking something, or the h-d will cutoff when you least expect it, some ship will fly off, and you'll get weak space attacker or bad tactician or if you're really unlucky poor navigator.

Everyone else unfortunately seems pretty random, but generally tend towards the bad.

TLDR: If you want good admirals and captains never let them take any risks.
